Abstract

Background: Nurses turnover is a global concern which can harm the productivity of an organization. Effective retention strategies demand clear information of workplace variables that make nurses to stay in or leave their employer organization. Objective: This study assessed the magnitude and associated factors of turnover intention among nurses in Tikur Anbessa Specialized Hospital, Addis Ababa. Methods: Institution based cross-sectional study was carried out on 257 randomly selected nurses in Tikur Anbessa Specialized Hospital, Addis Ababa from March-April2015, using structured pre tested self-administered questionnaire. Backward stepwise logistic regression model was fitted and adjusted odds ratio with 95% confidence interval was calculated to identify associated factors. Results: A total of 257 respondents were involved with a response rate of 93.1%. Among them, 141 (54.9%) respondents had intention to leave the hospital. The results showed that being unmarried[AOR=2.31(95% CI: 1.23-4.32)], not having dependent family members[AOR= 2.02(95% CI: 1.09-3.74)], working in emergency department[AOR=5.40 (95% CI: 1.24-23.59)], unsatisfied with: autonomy [AOR=1.87(95% CI: 1.01-3.45)],scheduling [AOR= 2.46[95% CI: 1.33-4.56]) and pay and benefits[AOR=3.90 (95% CI: 1.67-6.10)] were significantly associated with nurses‟ intention to leave the hospital. Conclusion: The magnitude of nurses‟ turnover intention was found to be high. The hospital management should implement nursing staff retention strategies through enhanced professional autonomy, scheduling, duty payments and offering professional training opportunities comparable to their contribution.
